Answer: You have employees, not a team.
You haven't burned the vision in yet. They heard you. They nodded. They went back to doing what they were already doing.
Nodding doesn't mean understanding.
Nodding doesn't mean believing.
Nodding means "I heard words."
You said it once. Maybe five times. You think that's enough. It's not. Vision takes hundreds of repetitions before it shapes behavior.
You haven't put in the reps.
So they're not ignoring you maliciously. They're just following the pattern that was already there before you said some words in a meeting.

Why: Vision is the leader's job. Can't be delegated.
If they're nodding and ignoring, they either don't believe it or don't understand it. Either way, you haven't burned it in.
This is on you. You said the vision. They heard it.
Then they watched you approve projects that don't serve it. They watched you celebrate wins that don't align with it. They watched you hire people who don't believe it. Your actions taught them the vision is just words. So they nod to be polite and do what actually gets rewarded.
Want to know what your real vision is? Watch what you actually reward.
That's your vision. Not the words on the wall. Not the speech at all-hands. The things you promote, pay, and praise. That's what the team believes you actually want. If that doesn't match the vision you're saying, you've got a credibility problem.
They don't trust you mean it. You trained that.
Action: Stop telling. Start drilling.
Every meeting opens: "We solve [problem] for [group]."
Make them say it back. Weekly all-hands: random person recites it.
Do this 90 days.
If after 90 days of constant repetition someone openly defies the vision, that's the one unforgivable offense. Have the hard conversation.
